Job Description

Instructional Designer - Capability Development

ABOUT THE ROLE

Airtel is looking for a highly capable Instructional Designer who can transform business strategies, processes, products, and capability requirements into impactful learning experiences for frontline teams.

This role goes beyond content creation. The individual will partner closely with business leaders, SMEs, trainers, sales teams, service teams, retail operations, and distribution functions to identify capability gaps and design learning interventions that improve business performance.

The ideal candidate should be equally comfortable conducting needs analysis, designing learning journeys, creating engaging learning assets, and measuring learning effectiveness.

KEY RESPONSIBILITIES

Learning Strategy & Design:

• Conduct Training Needs Analysis (TNA) and capability gap assessments.

• Design end-to-end learning journeys for onboarding, product, sales, service, leadership, and behavioural capability programs.

• Translate business requirements into learner-centric solutions.

• Design blended learning programs combining classroom, virtual, digital, social, and on-the-job learning.

• Create certification journeys and reinforcement frameworks.

Content Development

• Develop facilitator guides, learner guides, participant handbooks, job aids, SOPs, playbooks, and performance support tools.

• Create storyboards for e-learning, videos, animations, simulations, and digital learning experiences.

• Design roleplays, case studies, gamification elements, quizzes, assessments, and simulations.

• Simplify complex business processes and systems into easy-to-understand learning content.

• Build learning assets for large frontline audiences with varying education levels.

Stakeholder Management:

• Partner with business stakeholders to understand capability requirements.

• Work with SMEs to gather, validate, and structure content.

• Present design recommendations and learning solutions to senior leadership.

• Manage multiple projects and stakeholders simultaneously.

Learning Technology & Innovation:

• Leverage AI tools such as ChatGPT, Claude, Copilot, Gemini, etc. to accelerate design and content creation.

• Design digital-first learning experiences.

• Work with LMS platforms and learning analytics.

• Explore innovative learning formats including microlearning, performance support, mobile learning, and simulations.

Measurement & Impact

• Define learning success metrics before program launch.

• Measure learner engagement, knowledge retention, application, and business impact.

• Analyze feedback and performance data to continuously improve learning solutions.

• Link learning interventions to business KPIs wherever possible.

REQUIRED SKILLS

Instructional Design

• Strong understanding of Adult Learning Principles and Instructional Design Models.

• Expertise in storyboarding and learning architecture.

• Ability to design engaging and practical learning experiences.

Content & Communication

• Exceptional business writing skills.

• Ability to simplify complex concepts.

• Strong visual thinking and information design capabilities.

• Ability to create content for diverse learner groups.

Business Acumen

• Understanding of frontline sales, retail, service, customer experience, and distribution environments.

• Ability to align learning solutions with business outcomes.

Project Management

• Strong planning, prioritization, and stakeholder management skills.

• Ability to manage multiple projects under tight timelines.

PREFERRED EXPERIENCE

• 4–10 years of experience in Instructional Design, Learning Design, Learning Experience Design, or Capability Development.

• Experience designing learning solutions for Telecom, Retail, BFSI, FMCG, Customer Service, or Sales organizations.

• Experience supporting large frontline populations is highly preferred.
